Question

It seems like success is extremely account and territory dependent at MongoDB and you won't make much your first year.

Is this understood at the leadership level? How often do they PIP and/or let go of underperforming reps?

Depends on your team, of course, but they PIP frequently. There is pressure at every leadership level to push out people after a certain amount of time if they're "not performing". Even if you have a good manager, their hands are tied if you have a VP who wants you out because you had "too much time in the seat". I've made sure that my friends who interview here know how frequently they PIP,  and as a result, how much of a gamble it is to go there. I wouldn't let my friends go there, but my enemies? Another story.

With the leadership aspect, I think many of the leadership know and understand that yes, there are good accounts and bad ones and someone has to take the bad ones. That is common sense. The problem is that you can't say that out loud in any room. The sales org's core idea is that if you do X prospecting then good things will happen (metrics and volume of activity = success in the role). If you start saying that there are good accounts and bad ones, then you have to question the metrics, adjust the metrics, and make exceptions which means you can't run the org with the idea that metrics/activity = success. It's like questioning whether Jesus is part of the trinity, of if Muhammad is a prophet, once you go there you can't expect a calm and collected response (and non-believer is pushed out for not being a team player). I know it sounds harsh, but this was my experience and was confirmed through many leader and non-leader conversations.
